The healthcare sector is facing various challenges in a developing country like Libya. To maintain organizational assets and achieve competitive performance, the degree of Organizational Citizenship Behavior (OCB) and Organizational Commitment (OC) among employees has been a critical influencing factor. The succession planning practices of Libyan healthcare organizations have not been empirically studied in the post-war era. Therefore, this study investigates the effects of succession planning on employees’ OCB and OC towards their respective organization. The study took a quantitative research approach and distributed an online questionnaire survey through Google Form. The data (survey responses) were collected between January and March, 2024. Out of the 450 questionnaires that were distributed, 277 completed and valid responses were collected. The study used SMARTPLS 4.1 for data analysis. The findings revealed that succession planning has a positive impact on OCB, while it demonstrates a negative impact on OC. The findings demonstrate that organizational investments are met by certain reciprocal behaviors, as opposed to undifferentiated loyalty by employees, and that cultural aspects and implementation quality can fundamentally redefine how strategic HR initiatives translate into employee attitudes and behaviors. The findings of the study suggest that organizations need to appreciate that the value of succession planning transcends leadership development to the development of organizational citizenship behaviors that have direct impacts on the enhancement of healthcare services.
